The further you go in academia, the less support you get. Undergraduates have study skills centres, structured timetables, and someone whose job is to notice when they fall behind. By the time you are a PhD researcher, most of that scaffolding is gone. You are expected to just know how things work.
For neurodivergent researchers, that quiet withdrawal of support is where the trouble starts.
A 2025 systematic review in Studies in Higher Education by Diana Weiting Tan and colleagues is the first to gather what we actually know about this group. The team synthesised 31 studies covering master’s and doctoral researchers who are autistic, ADHD, dyslexic, dyspraxic, and more. Almost all of the previous research had looked at undergraduates. Research students, the people working most independently and under the most pressure, had been left out. The review closes that gap, and what it found is worth your attention whether you are neurodivergent yourself or you supervise someone who is.
Eight themes, one pattern
The authors identified eight themes shaping neurodivergent researchers’ experiences: academic culture and its unwritten rules, sensory and environmental demands, executive functioning, missing or ill-fitting accommodations, relationships, ableism and disclosure, mental health, and, finally, embracing neurodivergence.
The pattern underneath them is what matters. Research degrees demand exactly the things many neurodivergent people find hardest, while rewarding exactly the things many neurodivergent people do best. Doctoral work runs on unwritten rules. The “hidden curriculum” of when to email, how to network, which deadlines are real and which are performative, is learned socially, by osmosis, through peer networks. If social participation costs you more, you get less access to that curriculum, and you pay for it in isolation and slower progress.
At the same time, the review is clear that neurodivergent traits are not a problem to be managed away. Researchers in these studies described hyperfocus, deep attention to detail, nonlinear thinking, and genuine passion for their subject producing their best work. The same person who cannot reliably answer routine emails might be the one doing the most original thinking in the department. Both things are true at once. The review calls this a paradox, and refuses to collapse it into either “superpower” or “deficit.”
Where the system does the damage
Read closely, the review is less a story about individuals and more a story about structures.
Accommodations, where they exist, are often generic. One researcher described support that was “well intentioned, but did not reflect who I was as an individual.” Another waited months for a request to be heard. Some were made to feel they were gaming the system for asking at all. The problem is rarely a lack of goodwill. It is that a standard adjustment, applied to a group as varied as neurodivergent people, frequently misses.
Disclosure sits at the centre of the bind. You usually cannot get support without disclosing. But disclosing carries real professional risk in a field built on reputation, references, and funding. The review quotes a supervisor’s uncomfortable question directly: if students with additional needs are seen as more work and slower to finish, will supervisors quietly avoid taking them on? In a job market this precarious, many researchers do the rational thing and stay silent. Then they mask, and masking is exhausting, and the exhaustion feeds straight into the mental health theme.
The implication for institutions is uncomfortable but clear. You cannot fix this with a policy that treats neurodivergent researchers as a single category with a single set of needs. The review’s own recommendations point toward flexibility over uniformity: explicit teaching of academic norms instead of leaving them hidden, flexibility in milestones and progression reviews, and, above all, supervisors empowered to adapt their support to the specific person in front of them. The authors are direct about the last point. Solutions should be co-produced with neurodivergent researchers, not designed for them.
What this means if it is your career
If you are a neurodivergent researcher, the most useful thing in this review is permission to stop reading your struggles as personal failure. Much of what feels like not being good enough is structural. The system was built for a different kind of mind and never updated. That reframing matters, because internalised ableism and imposter feelings are doing real damage, and they are doing it on top of the actual work.
But reframing is not a strategy. The researchers in these studies who did well were not waiting for their institution to become inclusive. They were building their own systems. Scheduling around their energy rather than the clock. Choosing collaborators who accepted them. Working out which rules were real. The review makes clear that this individual work is effortful and often invisible, and that people burn out doing it alone.
That is the gap I work in.
